That is a 2.35x spread, and most of it is measurement error rather than real variation. We read about 214 live Virginia job postings in September 2026 and recorded stated pay from 134 of them. What employers actually advertise tells a different story than any aggregator, and the difference matters for where you take a job.

Virginia employers post a median of roughly $96,000 for BCBA roles. The market is unusually flat: every region sits between $90,000 and $98,000, a spread of only 8.9%. Northern Virginia pays about 3.2% more than Roanoke in nominal terms, which is not enough to cover a cost of living that runs 16% to 47% higher. Adjusted for what your money buys, Northern Virginia is the worst paying region in the state.
BCBA salary in Virginia: what employers actually post
We harvested live Virginia BCBA postings on September 22, 2026, recorded the midpoint of each stated salary band, and opened detail pages to check the advertised figure against the employer's own body text. Across 82 postings with a usable annual figure, the statewide median midpoint is about $96,000, accurate to roughly plus or minus $1,500.
Advertised bands run from $62,462 at the low end to $140,000 at the top. Those are the endpoints of ranges, not typical offers, and the distance between them is mostly seniority and setting rather than geography.

Two things in that table are worth a second look
First, Richmond is the lowest-paying major metro in Virginia on posted pay, not Southwest Virginia. The Shenandoah Valley reads lower still, but on only five postings, so treat Richmond as the reliable floor among the large markets. Roanoke metro proper posts a $97,500 median, higher than both Richmond and Hampton Roads. The intuitive picture of a prosperous north and a struggling southwest does not appear in what employers advertise.
Second, the gap between Hampton Roads and Roanoke is $1,750, which is inside the noise for samples this size. Outside Northern Virginia, Virginia behaves close to a single flat market in the mid-$90,000s.
The Northern Virginia premium is smaller than you think
Northern Virginia does lead the state, but by margins that will not change a relocation decision:
- Versus Hampton Roads: $1,250, or 1.3%
- Versus Fredericksburg: $2,000, or 2.1%
- Versus Roanoke and Southwest: $3,000, or 3.2%
- Versus Richmond: $5,500, or 5.9%
On an employer-deduplicated basis, where each national chain posting one band across many cities counts once rather than ten times, the Northern Virginia advantage over Richmond falls to 4.0%.
This is not what the salary aggregators report. ZipRecruiter's city model puts Virginia Beach lowest in the state at $80,191; Hampton Roads employers are advertising a $96,750 median, about $16,500 higher. Self-reported salary sites imply gaps wider still, approaching 40%, though we were not able to verify those figures directly against the source pages. Nothing resembling a 40% gap appears anywhere in 134 real postings.
Why every published BCBA salary in Virginia disagrees
Seven sources give seven answers for BCBA salary in Virginia, spanning $59,880 to $140,640. The disagreement is not random, and the mechanisms are checkable.
The federal data does not measure behavior analysts
The Bureau of Labor Statistics has no occupation code for behavior analysts. Writers reach for one of two proxies, and the two bracket the truth from opposite sides.

Virginia has 2,316 board-certified analysts (2,241 BCBAs plus 75 BCBA-Ds) according to the BACB's own registry. The 19-3039 code counts 510 people statewide, so it covers at most 22% of Virginia's BCBAs, an undercount factor of about 4.5x. It also runs high because Virginia is a federal-employment-heavy state and that code captures doctoral psychologists at VA medical centers and Department of Defense installations. Its Virginia median sits $29,800 above the national median for the same code, which is a federal workforce artifact rather than evidence about BCBA pay.
The counselor code has the opposite problem. Its 17,940 Virginia workers are roughly 7.7 times the state's entire BCBA population, so it is overwhelmingly counting people who are not behavior analysts.
There is a tell that proves neither code is measuring BCBAs: 19-3039 puts Richmond ($152,050) above the Washington metro ($129,730). If that code tracked behavior analysts, the Washington metro would lead. It does not, because in Richmond it is picking up institutional psychologists.
The aggregators measure different things on different dates
Salary.com reports a $67,228 Virginia median as of September 2026. Indeed reports a $92,697 average from about 1,900 salaries. ZipRecruiter's live Virginia page read $88,311 on September 22, 2026. The cleanest illustration that these are not the same measurement: Salary.com's 90th percentile of $84,400 sits below Indeed's statewide average.
One practical warning. Search-engine snippets for ZipRecruiter and Glassdoor are frequently stale or drawn from near-duplicate pages for variant job titles. Loading ZipRecruiter's actual Alexandria page returned $86,700, below its own $88,311 statewide figure, against a snippet that claimed Alexandria topped the state. If you are comparing offers, open the page rather than trusting the summary.
Cost of living inverts the ranking
This is the finding that should change how you read a Virginia job offer. Pay is nearly flat across the state. Costs are not. When you divide one by the other, Northern Virginia finishes last.
To simply break even against a Roanoke salary, a Northern Virginia employer would need to pay 16.3% more on the federal Bureau of Economic Analysis price index, or 47.1% more on the housing-weighted C2ER index. The actual posted premium is 3.2%.
Real pay, Northern Virginia versus Roanoke
Using our own posted medians and adjusting for local price levels, a Northern Virginia BCBA is 11.3% behind a Roanoke BCBA on the federal BEA index, and 29.9% behind on the housing-weighted C2ER index. Northern Virginia ranks last on real pay against every Virginia region under every index tested.
The entire divergence is housing. The BEA index assigns identical statewide values for goods and other services across Virginia metros, so groceries and services are not cheaper in Roanoke by this measure. Shelter is. The housing component reads 151.1 for the Washington metro against 78.5 for Roanoke, a ratio of about 1.92 to one.

Zillow Home Value Index and Observed Rent Index, August 31, 2026, divided by the employer-posted regional median for the region each city sits in. Arlington is a county median while Richmond, Virginia Beach and Roanoke are city medians, so this is illustration rather than a like-for-like comparison. The clean metro-to-metro figure is that Washington metro home values run about 1.91 times Roanoke metro.
A Roanoke BCBA can buy a median city home for about 2.3 times salary. In Arlington the same credential needs more than eight times salary. Rent consumes roughly 33% of gross pay in Arlington against 17% in Roanoke.
Two honest caveats. The BEA price index is a 2024 data year, released in February 2026, so it is two years stale; relative price levels move slowly but the vintage is worth knowing. And BEA publishes no index for Northern Virginia specifically, so the Washington metro figure used here averages Arlington with outer-exurban Maryland and the West Virginia panhandle. That understates Arlington's true cost, which means the BEA result is the most favorable possible reading for Northern Virginia. The real figure sits below it.
Hourly and contract work
Virginia posts a lot of hourly BCBA work, and it should never be annualized at 2,080 hours to compare against a salaried role. Several postings we checked had platform-generated annual figures that did exactly that, inflating part-time contract work into six-figure salaries.
Across 41 hourly postings the statewide median is $80.00 per hour. By region: Northern Virginia $92.50, Roanoke and Southwest $87.50, Hampton Roads $80.00, Richmond $80.00, Shenandoah Valley $62.50. Note that Roanoke and Southwest reads higher than Hampton Roads and Richmond on hourly work, reinforcing that Southwest Virginia is not a low-pay region for behavior analysts.

Watch for three things in Virginia postings
Our verification pass opened 17 detail pages to compare the advertised pay chip against the employer's own text. Five of the 17 overstated pay. The patterns repeat:
- Bonuses folded into the ceiling. One posting advertised $95,000 to $117,000; the body text put base salary at $95,000 to $105,000.
- Hourly rates mechanically annualized at full-time hours for roles that are not full time.
- One national band replicated across many cities. One employer posted an identical "up to $144,000" across ten Virginia towns with no base salary stated anywhere. Another posted six city listings that were all the same statewide remote job.
A related trap: searching "behavior analyst" rather than "BCBA" on Indeed surfaces technician roles at around $24 per hour, which will drag any average you compute.
Virginia's LBA license asks very little
Virginia requires a Licensed Behavior Analyst credential to practice, issued by the Virginia Board of Medicine. Compared with other licensure states, the additional burden is light.

Two points matter if you are moving to Virginia. Licensure by endorsement took effect on December 3, 2025, which streamlines the paperwork if you already hold an active behavior analyst license in another US jurisdiction or Canada. It does not waive the BACB requirement, and it requires an existing license somewhere, so a BCBA arriving from a state with no licensure law uses the ordinary route instead.
Second, Virginia accepts BACB certification only. This is worth stating plainly because the national picture is shifting: Texas and North Carolina now accept the QBA credential, and Colorado's 2026 licensure law accepts QABA. Virginia does not. Virginia has not entered any interstate compact for behavior analysts, and no national behavior analyst compact currently exists to join. Practically, that means telepractice into Virginia requires Virginia licensure, which is directly relevant given how many Virginia postings turn out to be statewide remote roles.
Why pay holds up in a state that has not raised ABA rates since 2021
Virginia Medicaid pays for ABA in 15-minute units at rates that have been unchanged since December 1, 2021. The schedule works out to $186.52 per hour for work delivered by a Licensed Behavior Analyst and $60.00 per hour for technician-delivered therapy. Because managed care plans are contractually required to pay at least 100% of the fee-for-service schedule, and managed care covers the large majority of members, that schedule functions as a market-wide floor.
Out of the analyst hour comes salary, unbillable supervision time, overhead and margin. We are not aware of any study establishing a direct causal link between Virginia Medicaid rates and BCBA salaries, so treat this as the arithmetic that constrains employers rather than a formula that sets your pay.
This is the best available explanation for the flat pay map. Virginia's Medicaid ABA fee schedule carries no geographic adjustment. A provider in Arlington bills exactly the same $186.52 analyst hour as a provider in Bristol. When the dominant payer pays identically statewide, employers across the state are working against the same revenue ceiling, and posted salaries converge.
The rate freeze is real and the legislative record is candid about it. A 10% ABA rate increase was requested in both the 2024 and 2025 sessions and appears in neither enacted budget. The amendment text states that current rates rest on a rate study conducted before 2018 and do not adequately cover the cost of delivering the service, citing in particular the cost to adequately pay and retain staff. For contrast, Virginia raised behavior analyst rates under its developmental disability waiver by 19.7% to 26.3% in 2026 while community ABA stayed frozen; unlike the ABA schedule those waiver rates do vary by region, and the 26.3% figure is the Northern Virginia rate.
One change is coming but has not landed. Virginia's enacted 2026 to 2028 budget includes a 20 hour per week cumulative cap on ABA services per recipient. As of July 28, 2026 the Department of Medical Assistance Services stated it is awaiting federal approval, and no authorization changes take effect until that approval arrives. It is a utilization limit rather than a rate cut, and it is worth asking a prospective Virginia employer how they are planning for it.
Where Virginia sits nationally
Virginia has 2,241 BCBAs, ranking 11th among the 50 states and the District of Columbia, just ahead of North Carolina and just behind Georgia. Per capita it holds 25.2 BCBAs per 100,000 residents, 14th nationally and about 11% above the US rate of 22.8.
On the demand side, Virginia saw 4,343 behavior analyst job postings in 2025, up 27% from 3,425 the year before, according to the BACB's employment demand report prepared with Lightcast data. That is 3.28% of national postings against 2.87% of the national BCBA population, so Virginia is modestly tighter than the country as a whole.
A note on the numbers you may have seen elsewhere. Job posting counts are an annual flow, not a snapshot of currently open positions. Virginia's 4,343 postings against 2,316 certified analysts works out to about 1.9 postings per analyst per year, against roughly 1.6 nationally. That is a meaningful signal of demand, but it is not the same as "two open jobs waiting for every BCBA," and the popular claim of two to three open roles per analyst does not hold against current data.

What this means for your job search
The flat pay map changes the calculus in a few concrete ways.
- Do not relocate within Virginia for base pay alone. A 3.2% nominal gain does not survive contact with Northern Virginia housing costs. If you want to maximize what your salary buys, Roanoke, Richmond and Hampton Roads all beat Northern Virginia in real terms.

- Ask what is in the number. Five of the 17 postings we opened overstated pay in their headline figure. Ask for base salary in writing, and ask what billable expectation the number assumes.
- If you are considering Charlottesville, ask directly. There is no defensible published salary figure for Charlottesville from any source. The federal data suppresses it, one aggregator rests on 16 salaries, and our own harvest found two postings, neither usable, largely because the most prolific regional employer discloses pay on none of its listings. Treat any number you find there as unsupported.
- Ask about the pending 20 hour cap. If a role's compensation depends on caseload volume, ask how the employer is preparing for Virginia's pending Medicaid utilization limit, which is enacted but awaiting federal approval.
